摘要
在2个时间点经过2轮调查获得420份有效问卷,通过多元线性回归模型分析了员工程序公平感知对其工作投入的影响机制,重点检验了员工状态焦虑在员工程序公平感知对其工作投入影响的中介作用,以及组织内上下级沟通在员工程序公平感知与其工作投入关系中的调节作用。研究结果表明:(1)员工的程序公平感知对其工作投入有正向影响;(2)员工状态焦虑部分中介了其程序公平感知与工作投入之间的正向关系;(3)组织内的上下级沟通在员工程序公平感知对员工工作投入的影响中具有显著的正向调节效应。
The purpose of this study was to explore the mechanism of employees' procedural justice perception influenced on their job engagement, which is the mediating role of employees' state anxiety in employees' procedural justice perception-job engagement relationship, and the moderating role of supervisor communication in employees' procedural justice perception-job engagement relationship. To reduce common method bias, two wave surveys were conducted in two time points to collect data. 420 participants completed two wave data collection. Structural equation model and multivariable linear regression model were applied to analyze the survey data. Results revealed that employees' procedural justice perception was positively related to their job engagement, employees' state anxiety has a partial mediating effect on the relationship between employees' procedural justice perception and their job engagement and the effect of procedural justice perception on job engagement was positively moderated by supervisor communication.
