摘要
目的运用多重回归分析法,探讨新疆地州级医院临床护士离职意愿的相关因素,为护理管理者改进管理策略提供参考。方法采用分层整群抽样法,对新疆地区9家地州级医院969名临床护士进行问卷调查,分析导致护士产生离职意愿的相关因素。结果 229名护士有离职意愿,检出率为23.6%。护士工作满意度维度中:职业认同项分值最高(3.22±0.64)分,73.5%的护士认可护理职业;经济收入项分值最低(1.91±0.70)分,82.8%的护士对此指标不满意。工作年限、年休假时间、经济收入、月加班时间与月夜班数、角色冲突是影响新疆地州级医院护士离职意愿的主要因素(OR值为分别为0.568、0.724、0.891、2.514、2.153和3.247,P均<0.05)。结论多种因素可影响护士离职意愿,管理者需予以足够的关注,采取有效措施,提高护士工作满意度,增强工作意愿,以减少护理人员流失,保障新疆护理队伍的稳定。
Objective To discuss the influence factors of clinical nurses &#39; turnover intention and to provide the reference for improving nursing management. Methods With stratified random cluster sampling, 969 clinical nurses working in 9 state hospitals Xinjiang were surveyed with the questionnaires then the influence factors of nurses &#39; turnover intention were analyzed. Results A total of 229 nurses showed turnover intention, accounting for 23.6%. Nurses scored highest in career identity 3.22&#177;0.64 and 73.5% of the nurses accepted the occupation of nursing but lowest in income 1.91 &#177;0.70 and 82.8% of the nurses were not satisfied with the income. Working length, days of annual vacation, income, monthly days of extra work and night shift and role conflict were the main influence factors of clinical nurses&#39; turnover intention (OR was 0.568, 0.724, 0.891, 2.5142.153, and 3.247 respectively, P〈0.05). Conclusion There are many factors exerting influence on nurses &#39; turnover intention. The managers need to take effective measures to improve job satisfaction of nurses and strengthen working willingness then decrease the loss of nurses.
