摘要
目的了解新疆某三级甲等医院临床护理人员的工作满意度及留职意愿现状,探讨工作满意度与留职意愿关系及影响因素。方法采用整群抽样法,选取新疆某三甲医院临床护士355名,进行工作满意度和留职意愿的问卷调查。结果护士的留职意愿中等偏低,总体均分为(15.03±2.570)分;护理人员的工作满意度与留职意愿之间呈正相关(P<0.05);护理人员年龄、工作年限、学历与留职意愿呈负相关(P<0.05),护理人员的族别、收入与留职意愿呈正相关(P<0.05);多元线性回归分析结果显示,工作满意度、学历、科室、工作年限、收入等五个因素为护士留职意愿的影响因素。结论新疆某三甲医院护士工作满意度较低,离职意愿较强,管理部门应根据其影响因素制定相应政策,完善薪酬体质、激励措施和护理管理制度,提高医院护理人员的工作满意度,降低护士流失率。
Objective To investigate the clinical care personnel's work satisfaction and desire to remain this kind of job, and to explore the relationship between them and their influencing factors. Methods The cluster sampling method was adopted. 355 clinical nurses in a third-level grade-A hospital in Xinjiang were selected and a questionnaire survey about working satisfaction and desire to remain this job among them was conducted. Results Nurses' desire to keep job was at a medium and even lower level. The average scores were 15.03 ± 2.570. Nurses'working satisfaction is positively related to their desire to remain their job (P 〈0.05). Nurses' age, working years, academic degree are negatively related to their desire to remain their job (P〈O.05). Nurses'race and income are positively related to their desire to remain (P 〈0.05). The muhiple linear regression (MLR) analysis results showed that the work satisfaction, academic degree, department, working years and income are factors influencing nurses'desire to remain their job. Conclusion The work satisfaction of nurses in the third-level grade-A hospital in Xinjiang is quite low, and turnover intention is strong. Thus, the administrative department should formulate relevant policies, and improve the compensation mechanism, incentives and nursing management system to increase nurses' work satisfaction and reduce the brain drain rate of nurses according to the influencing factors.
