摘要
教师敬业度管理是高校人力资源管理与开发的重要环节,地方民族大学其在地理位置、资源资金和吸引人才等方面处于劣势地位,通过提升教师敬业度可以有效提高教师个人及其组织的绩效,从而促进地方民族大学的管理与发展。在结构方程模型基础上,针对湘西土家族苗族自治州、贵州和四川的地方民族大学的234名教师进行调查分析,确立了工作特性、薪酬待遇、本土归属感、环境氛围和发展机遇作为敬业度的五个影响因素,与以往的研究对象不同,针对该地区地方民族大学教师的特点增加了本土归属感这一因素,通过专注工作和认同组织两个维度对其的敬业度进行综合实证研究,最后从薪酬体系、本土归属感、环境氛围和发展机遇方面,为地方民族大学教师敬业度的提升和发展提出切实有效的对策建议。
Teacher engagement management is an important part of the development and management of human resources in universities. Local universities for nationalities are at a disadvantaged position in terms of geographical position,resources,capital,and talent absorption. Improving teachers' engagement can improve the performance of individual teachers and their organizations so as to promote the development and management of local universities for nationalities. On the basis of structural equation model,this study made an investigation and analysis of 234 teachers from local national universities in Xiangxi Tujia and Miao Autonomous Prefecture,as well as Guizhou and Sichuan Province,establishing work characteristics,compensation and benefits,local sense of belonging,organizational climate,and development opportunity as five influencing factors of engagement. Unlike previous studies,sense of belonging was added in view of teachers' characteristics in local universities for nationalities and this study conducted a comprehensive empirical study of engagement through two dimensions of job involvement and organizational identification. Finally,from aspects of the salary system,local sense of belonging,organizational climate,and development opportunity,this study provided effective countermeasures and suggestions for the enhancement and development of local national university teachers' engagement.
