摘要
已有的研究表明员工感知的主管支持对其任务绩效和组织公民行为有积极的影响,但劳动关系氛围是否会调节两者之间的关系,有待进一步研究。文章应用社会交换和社会信息处理理论解析劳动关系氛围对主管支持感知与员工绩效之间关系的跨层次调节作用,并收集了94个工作小组的2 318个员工样本的嵌套数据检验假设。结果表明劳动关系氛围均能正向调节主管支持感知与员工任务绩效和组织公民行为之间的关系,即劳动关系氛围越正面,主管支持感知对于员工任务绩效和组织公民行为影响越强。最后,论文还对定量分析结果和管理启示进行了讨论。
The previous literatures prove that employees' perceived supervisor support influences positively their task perfor-mance and organizational citizenship behavior. Some studies indicate that industrial relations climate might be related to em-ployees' performance,the mechanism needs to be studied further. This study employs social exchange theory and social infor-mation processing theory to analyze the multilevel moderating effect of labor relations climate on the relationship between per-ceived supervisor support and work outcomes. Hierarchical linear modeling resulted from nested sample of 2318 employeesfrom 94 groups. The results show that industrial relations climate positively moderates the relationship between perceived su-pervisor support and employee task performance as well as perceived supervisor support and organization citizenship behavior.Namely,the more positive the labor relations climate,the greater the effect of perceived supervisor support on employee taskperformance and organizational citizenship behavior. Finally,the paper discusses the quantitative analysis results and manage-ment implications.
