管理者权力对采纳建言的影响:管理者自我效能与权力距离的作用 被引量:17

The Influence of Power on Voice Endorsement: Mediating Role of Managerial Self-efficacy and Moderating Role of Power Distance

摘要 员工的建言被管理者采纳,才可能真正产生积极的效果。基于权力的趋近—抑制理论以及自我效能理论,以254名管理者为样本,分析管理者权力对采纳下属建言的影响及其内在机制,可以发现管理者的权力对其采纳建言有积极影响:管理者自我效能在权力与采纳建言之间起中介作用;管理者的权力距离对于管理者自我效能与采纳建言之间的关系有调节作用,管理者的权力距离越小,管理者自我效能对采纳建言的影响越大。在此基础上构建的管理者采纳建言理论模型,有利于激发管理者采纳建言、员工有效建言。 The purpose of this study is to examine the influence of power on voice endorsement, and investigate the mediating effect of managerial self-efficacy and the moderating effect of power distance. Results based on a sample of 254 managers indicate that power has significant positive effect on voice endorsement,and the effect is mediated by managerial self-efficacy. Furthermore, the relationship between managerial selfefficacy and voice endorsement is moderated by managerial power distance. The theoretical contributions and empirical implications of this study are discussed at the end.
