核心自我评价对外派人员社会网络和外派绩效的影响研究——基于中国跨国公司外派人员的实证分析

Influence of CSEs on Expatiate Social Network and Performance——An Empirical Analysis Based on Chinese MNCs' Expatriates

摘要 在中国企业快速全球化发展的过程中,中国跨国公司外派人员管理逐渐成为一项重要的研究议题。本文结合现有文献,采用问卷调查法对中国跨国公司外派人员核心自我评价对海外社会网络和外派绩效的影响进行调查,并采用探索性因素分析和层次回归等多种统计方法进行检验。结果显示:外派人员的核心自我评价对其海外网络建立和外派绩效具有显著的正向影响;个体特征变量中,语言能力对外派绩效有显著的正向影响,而外派时间和外派经历对海外网络建立和外派绩效有负向影响。 Driven by the global development of Chinese MNCs, the number of employees embarking on international assign- ments is increasing. So the management of them has been an important subject. Combining the existing literature, this paper in- vestigates the influence of the expatriate CSEs on the social network and expatriate performance. Based on the sample of 246 Chi- nese expatriates, exploratory factor analysis, confirmatory factor analysis and hierarchical regression analysis were applied for data analysis. The result indicated that expatriate CSEs had positive influence on expatriate social network and performance. Among the individual feature variables, language proficiency had significant positive influence on expatriate performance while the dura- tion and experience had negative influence on expatriate network and performance.
