中小企业职业经理人离职影响因素实证研究

An Empirical Study on the Influencing Factors of Departure of Professional Managers in Small and Medium-sized Enterprises

实证研究发现,影响中小企业职业经理人的离职影响因素主要有发展空间、企业文化、工作本身、薪酬待遇等,这其中发展空间对于职业经理人的离职意愿影响最大,其次是企业文化、工作本身,最后才是薪酬待遇。不同个体特征的中小企业职业经理人其离职倾向以及离职影响因素的系数不尽相同,同一企业工作年限长的职业经理人离职倾向高于平均水平,同一企业工作年限短的离职倾向要低于平均水平,男性职业经理人离职倾向要大于女性,男性职业经理人比女性职业经理人更看重发展空间,年轻的职业经理人相对于年长的职业经理人来说更看重发展空间。根据实证分析结果,中小企业在降低职业经理人离职倾向方面,需要重点拓展其发展空间、提升工作成就、完善企业文化以及提升薪酬公平。

Our empirical research found that the main factors influencing the departure of the professional managers of small and medium- sized enterprises are the development of space,the corporate culture,the work itself,the salary and so on. Development space has the greatest influence on the departure intention of professional managers. Followed by the corporate culture and the work itself,the least is the salary. Departure intention and the coefficient of the influencing factors about professional managers of small and medium- sized enterprises with different individual characteristics are not the same. The departure intention of long working life among professional managers in the same enterprise is higher than average level; that of short working life professional managers is lower than average level. The intention of male professional managers is greater than that of female. Male professional managers pay more attention to development space than female. Young professional managers are more concerned with development space than older professional managers. According to the results of empirical analysis,small and medium enterprises in reducing the tendency of professional managers to leave,need to focus on expanding its development space,enhance work achievement,improve corporate culture and enhance the fairness of pay.
