摘要
目的通过调查过于监督对位于不同特性职位的护士绩效的影响,探寻过于监督与任务重要性对护士绩效的作用机理,为医院护理部门改善管理环境,提升护士绩效提供参考。方法采用问卷调查的方式,对深圳光明区医院157名,珠海市妇幼保健院275名,护士及护士长进行调研,应用描述性分析,相关性分析和多元线性回归等方法对调研数据进行处理。结果过于监督与护士的工作绩效显著地负相关(r=-0.266,P<0.01);过于监督对员工绩效有显著的负向影响(β=-0.270,P<0.001);工作重要性对过于监督与员工绩效间的关系有显著的调节作用(β=0.703,P<0.01),具体为当工作重要性较高时过于监督对员工绩效不会造成影响,当工作重要性较低的时候,过于监督会对员工绩效产生负向影响(βL=-2.963,P<0.01,βH=-0.444,P<0.01)。结论过于监督对护士绩效有负面影响,这种影响随着护士感知到的任务重要性的升高而减弱。
Objective Through the investigation on over supervision in positions with different characteristics on the performance of nurses and exploreover supervision and task importance of nurses' performance mechanism,for the nursing department of the hospital to improve environmental management,enhance nurses' performance to provide a reference.MethodsBy means of questionnaire survey,in Shenzhen Guangming district hospital 157 nurses,275 nurse in Zhuhai maternal and child health hospital for research,descriptive analysis,correlation analysis and multiple linear regression method of survey data.ResultsToo much supervision and nurse the job performance significantly negative correlation (r=-0.266,P 〈 0.01). Over supervision have significant negative effects (β =-0.270,P 〈 0.001 ); the importance of the work on over supervision relationship between employee performance and has significant moderating effect (β = 0.703,P 〈 0.01),specifically when the importance of the work of higher too supervision have significant influence on employee performance is not,when the importance of the work of lower too supervision will have a significant negative to the effect of ( βL=-2.963,P 〈 0.01,βH=-0.444,P〈0.01) .Conclusion Over supervision has a significant negative impact on the performance of nurses,and this effect decreases with the increase of the perceived task importance of nurses.
