摘要
构建新生代员工的工作承诺模型并着重讨论各维度之间的影响关系。基于多组织268份研究样本,使用结构方程模型进行实证研究发现,工作承诺各维度间影响以工作伦理和目标承诺为驱动力,以工作卷入和职业承诺为中间变量,最终影响主管承诺和组织承诺。研究揭示出新生代员工工作承诺的复杂性和结构性特征与承诺之间的相互影响关系,对人力资源管理实践有重要的借鉴作用。
This paper constructs the work commitment model of new generation staff in the context of high power distance and new generation staff becoming the main force of HR. And then,it discusses the relationships among dimensions of work commitment in the social exchange process. The empirical study based on 268 samples confirms that work ethic and goal commitment influence the supervisor and organizational commitment mediating by job involvement and occupational commitment. Results show the complicated work commitment structure and the relationship among commitment forms of new generation staffs and gives reference for HRM.
