摘要
从创新动机视角出发,基于自我决定理论,运用扎根理论研究方法,构建了员工主动创新行为双路径产生机制模型。研究结果表明,员工主动创新行为的产生从阶段上可以分为动机形成与行为产生两阶段,从产生路径上包含由内部动机主导的内部价值驱动与认同动机主导的外部价值驱动双路径。研究结论揭示了员工主动创新行为产生机制的"黑箱",丰富与补充了个体创新行为理论体系,为后续相关实证研究提供了初步的理论框架,也为组织在管理实践中激发员工更多的主动创新行为提供了理论依据。
From the perspective of innovation motivation,this research,based on self-determination theory,applies grounded theory to build a dual-pathway model of generating mechanism of employees' proactive innovation behavior.The result shows that the generation of employees' proactive innovation behavior can be divided into the formation of motivation and behavior according to stages and concludes two paths driven by intrinsic value and extrinsic value which are respectively dominated by intrinsic motivation and identified motivation.It reveals the"black box"of generating mechanism of employees' proactive innovation behavior,enriches and supplements the theory system of individual innovation behavior,provides an elementary theoretical foundation and research framework for relatively empirical research in the future,and also provides theoretical instructions for organizations to stimulate more employees' proactive innovation behavior in management practices.
