摘要
从习得性无助理论视角入手,以精神型领导作为情景变量,构建一个跨层次调节效应模型。通过48家企业294名科技创新型人才为样本,本研究发现:习得性无助会削弱科技创新型人才的创造力、精神型领导通过跨层次增强科技创新型人才的创造力。同时,精神型领导还通过跨层次效应正向调节习得性无助对科技创新型人才创造力的消极影响。
From the perspective of learned helplessness theory,this paper constructs a cross level moderating effect model with spiritual leadership as a situational variable.Take 294 technological innovation talents in 48 companies as samples,this study found that learned helplessness weakens the creativity of technological innovation talents.Spiritual leadership enhances the creativity of technological innovation talents through cross level effects.At the same time,spiritual leadership also positively regulates the negative effects of learned helplessness on the creativity of technological innovation talents through the cross level effect.
