摘要
基于领导理论和创新理论,本研究旨在探究双元领导对员工创新行为的影响及其作用机制和边界条件。以16家高新技术企业中的281名R&D员工为调查对象,运用层级回归分析方法对概念模型进行统计检验。研究结果表明:双元领导对员工创新行为存在显著的正向影响,创新自我效能感与领导—成员交换(LMX)关系在其中起完全中介作用;认知灵活性在双元领导与创新自我效能感及LMX关系之间起增强调节作用。研究结论为领导者打破传统单一行为路径转而采用动态互补双元领导行为提升员工创新水平提供了新视角,并对企业创新管理有重要的实践意义。
Based on the theory of leadership and innovation, this research explores the impact of ambidextrous leadership on employee innovative behavior, and examines the mechanism and moderating effect. With a sample of 281 R&D employees from 16 new and high-tech enterprises, this research conducts hierarchical regression to testify the conceptual model. The results show that: ambidextrous leadership has a significantly positive effect on employee innovative behavior as completely mediated by creative self-efficacy and LMX; cognitive flexibility positively moderates the relationship between ambidextrous leadership and creative self-efficacy, and also LMX. This research provides a new perspective for leader to use dynamical and complementary ambidextrous leadership instead of the traditional and single behavior process, and has important practical implications for innovation management.
