摘要
自我牺牲是积极领导行为的重要内涵,对员工创造力具有多层面的复杂影响机理.基于高科技企业研发员工的实证研究表明,自我牺牲型管理风格能够优化组织整体心理资本和员工心理授权感,削弱员工传统性特质的负面影响,从而系统提升员工创造力.因此高科技企业研发主管可在任务分工、奖酬分配和权力运作等方面体现出自我牺牲,优化组织氛围和员工心理情境,以提升员工的创造力.
Self-sacrifice is an important connotation of positive leadership behavior and has the multidimensional complex effects on staffs' creativity. It made an empirical study based on the high-tech R&D staffs. The results show that self- sacrificial leadership can optimize collective psychological capital and staffs' psychological empowerment, weaken the negative impact of the traditional nature, then enhance staffs' creativity systematically. So directors of R&D department in high-tech enterprises can conduct self-sacrificial behaviors on division of tasks, reward allocation and operation of power, which can optimize the organizational climate and staffs' psychological situations to contribute to staffs' creativity.
