基于文献计量学的医学高层次人才成长特征与培养对策 被引量:4

The analysis on the characteristics of high-level medical talent growth and the cultivation strategiesbased on literature metrology

摘要 目的 探讨医学高层次人才科研产出力在不同职业发展阶段的变化规律,揭示医学高层次人才成长轨迹特征,为国家、地区、部门制订医学高层次人才发掘、吸引、培养政策提供科学依据和决策建议.方法 采用文献计量学方法,以某大型综合性三级甲等医院10年间发表的文献数据为例,分析以高发文量为主要特征的医学高层次人才科研产出力与年龄、职称等不同职业生涯阶段的关系.结果 纳入研究的医学高层次人才均具有研究生导师资格;男性所占比例较高;大部分人才发生过医疗机构变动,流动现象较为普遍;40岁~59岁是医学高层次人才论文产出的黄金年龄,45岁~49岁为论文产出力的高峰年龄,55岁~59岁为SCI论文产出的高峰年龄;随着职称晋升、具备导师资格,其发文量明显增加,97.5%的论文是人才具备导师资格后发表的;科技激励政策能够有效促进医学高层次人才成长.结论 应当根据医学高层次人才成长特征,通过科学管理人才、积极发掘人才、大力吸引人才、创造良好的人才环境等策略,提高医学高层次人才数量和质量,构建人才优势. Objective This paper is to explore the medical scientific research output of high-level personnel in different career development stage of and find their growth characteristics,and to provide scientific basis and policy recommendations for the administration.Methods Literature metrology was used by taking a large-scale comprehensive tertiary hospital literature published in recent 10 years as an example.Results Included in the study of 14 medical high-level personnel have teacher qualifications,high proportion of men,most of the personnel changes happened in medical institutions,the flow phenomenon is relatively common,40 to 59 years old is the golden age of high-level personnel medical paper output,45to 49 for paper output force peak age,55 to 59 for the peak age of SCI papers with high quality output,as the title promotion,qualified mentor,their number increased significantly,97.5% of the paper was published after talents qualified mentor,incentive policy of science and technology can effectively accelerate the development of high-level medical talents.Conclusions The development of high-level medical talentsshould be based on their characteristics of personnel growth,scientific management,and so on.
