摘要
运用实证研究方法,探讨师徒深层次差异对导师知识共享行为的影响,以及导师利他主义和徒弟主动性人格在以上关系中的调节作用。研究结果显示:师徒深层次差异对导师知识共享行为有显著负向预测效应;师徒关系质量在师徒深层次差异和导致知识共享行为间有部分中介效应;导师利他主义显著调节师徒深层次差异和知识共享行为之间的关系,导师具有低利他主义时,其负向效应增强;徒弟主动性人格显著调节师徒深层次差异和导师知识共享之间的关系,徒弟具有低主动性人格时,其负向关系增强。
It studies the effect of deep-level dissimilarity on mentor's knowledge sharing behavior and the regulating role of altruism and proactive personality in the process of the impact. Hierarchical regression analysis shows that:deep-level dissimilarity have significant negative effect on mentor's knowledge sharing behavior; mentoring relationship quality partial mediates the relationship of deeplevel dissimilarity and mentor's knowledge sharing behavior; altruism and proactive personality significantly moderates the relationship between deep-level dissimilarity and knowledge sharing behavior, the relationship is stronger is for mentors with low altruism and for protégé with low proactive personality.
