摘要
目的 :分析盐城市三级医院护士工作满意度对离职倾向的影响。方法 :采用离职倾向量表和自行编制的工作满意度量表,运用便利抽样的方法,对盐城市6所三级医院的661名护理人员进行调查。结果 :盐城市三级医院护士工作满意度总均分为(2.83±0.57)分,离职倾向总均分为(2.84±0.55)分。护士对人际关系、领导与管理表示满意;但对培训与晋升、工作本身、工作环境、家庭/工作平衡、报酬与福利表示不满意。工作满意度的各维度与离职倾向呈负相关(P<0.01),工作本身、领导与管理、家庭/工作平衡能解释离职倾向总方差变异量的24.5%。其中,工作本身、家庭/工作平衡、领导与管理是影响离职倾向的主要因素。结论 :护士的工作满意度对离职倾向有一定的预测性,提高工作满意度,有助于降低离职倾向。
Objective: To analyze work satisfaction of the nurses working in tertiary hospitals of Yancheng and their influence on turnover intention. Methods: Turnover intention form and self-made work satisfaction form were used to conduct a survey on 661 nurses of six tertiary hospitals of Yancheng by a convenient sampling method. Results: The overall average score of the work satisfaction of the nurses in the tertiary hospitals was ( 2.83 ± 0.57 ) points ; the overall average score of turnover intention was ( 2.84 ± 0.55 )points. The nurses were satisfied with the human relationship, leadership and management. However, they were not satisfied with the training, promotion, work contents, work environment, family/work balance, salary and welfare. Every dimension of the work satisfaction and turnover intention demonstrated negative correlation ( P〈0.01 ). The work contents, leadership and management and family/work balance could explain 24.5% of variability amount of the total variance of turnover intention, as the major influencing factors. Conclusion: The work satisfaction of the nurses has certain predictability on turnover intention. The increasing of work satisfaction is helpful for reducing turnover intention.
