职场灵性对知识型员工工作倦怠与组织承诺间关系的调节作用研究 被引量:9

摘要 本文以企业中的知识型员工为研究对象,通过实证分析检验工作倦怠对于知识型员工组织承诺的直接影响及职场灵性和组织承诺之间的关系,以及职场灵性对于员工倦怠和组织承诺之间的调节作用,以便于从职场灵性的新视角为企业解决员工倦怠和组织承诺之间的矛盾找到突破口。研究结果表明,职场灵性的工作意义感和团队联系感两个维度对组织承诺的正向预测作用显著;工作倦怠的情绪耗竭维度和成就感低维度对组织承诺具有显著的负向预测作用,并且职场灵性对工作倦怠与组织承诺的关系具有显著的负向调节作用。本研究的价值在于突破现有对于企业工作倦怠和组织承诺等员工行为的研究界限,从职场灵性的角度为企业提供新的思路。笔者建议企业要高度重视知识型员工的工作倦怠问题,可以通过营造良好的工作环境,关注员工的心理需求,提升员工的工作意义感,加强员工团队联系感来培养知识型员工的职场灵性,进而达到调节员工工作倦怠与组织承诺之间矛盾的目的。 Taking knowledge employees of enterprises as the research sample,this paper tests the relationship among the dimensions of workplace spirituality,job burnout and organization commitment,and analyses the moderating effect of workplace spirituality can have on the relationship between job burnout and organization commitment,so as to provide a new perspective for enterprises to solve the conflict between job burnout and organizational commitment. The result shows that: workplace spirituality compromising experienced meaningfulness dimension and internal relation dimension has significant positive predictive effect on organizational commitment; while job burnout compromising emotional exhaustion dimension and personal accomplishment dimension has significant negative prediction effect on organizational commitment. The further analysis shows that workplace spirituality demonstrates negative meditative effect on the relation between job burnout and organization commitment. The contribution of this paper lies in breaking through the existing boundaries of employee behavior such as job burnout and organization commitment,and trying to provide a new way of thinking from the perspective of workplace spirituality. The paper suggests enterprises should attach great importance to the job burnout problem of the knowledge employees. Creating a comfortable environment and pay more attention to staff's psychological needs,which will help to enhance experienced meaningfulness and internal relationship of the knowledge employees,thereby regulating the contradiction between the job burnout and organizational commitment.
