The Influence of Organizational Socialization Tactics on Millennial Newcomers' Proactive Behavior and Work Adjustment: Based on a Mediated Moderation Model

摘要 以北、上、广、深四城市的400余名新生代新员工为对象,研究组织社会化策略对其主动社会化行为及工作适应的影响,结果表明:新生代员工主动社会化行为包括信息搜寻与反馈、一般社会化、网络联系和开发人情关系等四个维度;与工作转换者相比,制度化社会化策略对毕业生主动社会化行为和工作适应的影响更为积极显著;毕业生的主动社会化行为能够传导组织实施的制度化社会化策略,并给他们带来更好的工作适应。 Based on the questionnaire survey of more than 400 samples from 4 big cities, the article studies the influence of the organi- zational socialization tactics on millennial newcomers proactive socialization behavior and work adjustment, and the results are as fol- lows: newcomers proactive socialization behavior includes four dimensions, information searching and responding, general socializa- tion, network relations and development of Guanxl; compared with the experienced newcomers, institutional socialization tactics have much significant effect on both graduates proactive behavior and adjustment; the institutional organizational tactics could bring the graduates better work adjustment through leading their proactive behavior.
