转型时期地方高校教师激励影响因素的实证研究 被引量:6

Influencing Factors of Teacher's Motivation in Local University in Period of Transition

摘要 结合战略性人力资源理论,基于2014年起国家推动地方高校转型发展的背景,并用结构方程模型对高校教师组织承诺的激励影响因素进行了实证分析,结果表明:相对于政策、经济与人文环境影响因素,地方高校内部组织层面、个体层面与领导层面的激励因素依次对高校教师起到更加显著的激励作用;外部环境影响因素中,转型政策激励、地方文化氛围起到更加突出的作用;外部环境影响因素虽然不能直接影响到地方高校教师的组织承诺,但可以通过高校内部组织发展、个体需求与领导交流方面的激励因素间接地作用于教师的组织承诺。 Under the universities since 2014, and" background of government's promoting the transformation and development of local based on the strategic human resource theory,the paper put forward the conceptual framework of the analysis of the incentive factors of local university teachers in the transition period . The structural equation model was used to make an empirical analysis of the impact factors of organizational commitment of university teachers. The Results show that compared with the policy, economic and cultural environment factors, the internal incentive factors of organizational level, the individual level and the leadership level of local universities play a more significant role in the motivation of university teachers. In the external environment influence factors, the incentives of transformation policy and local cultural atmosphere play a more prominent role. Although the influencing factors of the external environment can not directly affect the local university teachers' organizational commitment, but can indirectly affect on teachers' organizational commitment through the incentive factors of university internal organizational development, individual demand and leadership communication.
