摘要
抽样调查显示,中小学青年教师中"一直有"流动及流失意愿的比例为41.8%,青年教师队伍稳定性堪忧。影响青年教师流动及流失意愿的因素包括个人发展前景、家人及家庭生活因素、学校地理位置及交通条件、工资待遇、教育内部管理等。要稳定中小学青年教师队伍,需要持续提高教师的社会地位,吸引优秀青年安心从教;要建立逆差序的教师利益补偿制度,使各层级学校教师岗位具有相同的吸引力;立足于教师的现实需求,创造条件帮助青年教师解决夫妻分居等家庭生活问题;要改善教育管理,为教师创造公平、安心的工作环境。
Based on sampling survey of young teachers of primary and secondary schools in Yunnan province, it is found that a large proportion of young teachers ( i. e. 41.8% ) always keep the will of mobility and attrition. Factors that affect young teachers' mobility and attrition include personal development prospects, family and family life, school location and traffic condi- tions, salary and schools' internal management. To strengthen the stability of young teachers of primary and secondary schools, we put forward the following suggestions: to continue to improve teachers' social status to attract talented young people to join in the teaching staff; to build a deficit sequence of benefit compensation system, endowing teaching jobs at different level of schools with the same appeal to teachers ; to create conditions to help young teachers solve family life issues such as couple separated and kids schooling; and to improve education management, creating a fair and harmonious working environment for teachers.
