摘要
目的通过科学、客观的方法结合我院的特点构建适合于我院护士长的岗位胜任力评价体系。方法通过文献回顾法和焦点团体法初步建立胜任力初级模型,然后再次通过文献回顾法对护士长胜任力模型中的各项特征进行具体行为和要点的描述,初步制定护士长评价体系,最后采用2轮Delphi法最终确定胜任力评价体系的指标及各级指标的权重。结果我院护士长胜任力评价体系包括一级指标特征群5项,二级指标特征27项,三级指标具体行为和要点描述62项,专家咨询具有权威性,可信度高。结论基于胜任力模型的我院护士长岗位评价体系可以为我院护士长考核提供科学的依据,还可为其提升自身的能力及素质提供明确的方向。
0bjective To develop a competency appraisal system for head nurses by scientific and objective method. Methods Preliminary competency model for head nurses was developed after literature review and focus group method. Then initial competency appraisal system for head nurses was developed after describing specifications and key points of each item in competency model for head nurses after literature review. Finally, the indicators and weights were determined by 2 rounds of Delphi consultations. Results The competency appraisal system for head nurses comprised 5 first-level indicators, 27 second-level indicators and 62 specifications and key points. The experts ’ authority and reliability were high. Conclusion The competency appraisal system for head nurses based on competency model provides a scientific foundation for the evaluation of head nurses and provides a clear direction to improve capacity for head nurses.
