变革型领导风格与煤矿井下作业工人工作倦怠的关系 被引量:3

Association between Transformational Leadership Style and Job Burnout among Underground Coal Miners

摘要 目的探讨煤矿井下作业工人感知的变革型领导风格与其工作倦怠的关系,为降低工作倦怠水平及其危害提供依据。方法采用横断面调查方法,随机抽取辽宁省某煤业集团所属6家煤矿的2 000名普通井下矿工进行自填式问卷调查,包括Oldenburg工作倦怠问卷和变革型领导风格问卷,有效回收问卷1 634份(81.7%)。应用多元线性回归模型分析变革型领导风格与井下矿工工作倦怠之间的关系。结果在控制了人口统计学和工作特征的影响后,变革型领导风格对井下矿工的耗竭和疏离工作感均有显著的负向影响(β=-0.298,-0.201,P<0.01)。其中,领导魅力和个性化关怀对耗竭均有显著的负向影响(β=-0.216,-0.128,P<0.01);领导魅力亦对疏离工作有显著的负向影响(β=-0.224,P<0.01)。结论促进班组长变革型领导风格,尤其是提升领导魅力和个性化关怀,可降低井下矿工的工作倦怠水平。 Objective To explore the association between transformational leadership style and job burnout among underground coal miners, and to provide the basis for reducing job burnout and its related outcomes in this population. Methods A cross-sectional study was conducted with 2 000 general underground miners as the study sample. These miners were from six coal mines attached to a coal industry group in Liaoning Prov- ince. A set of questionnaires that included demographic and working factors, the transformational leadership style questionnaire, and Oldenburg burnout inventory was distributed to underground coal miners. Complete responses were obtained from 1 634 individuals (response rate: 81.7% ). Multiple linear regression analysis was carried out to explore the association between transformational leadership style and job burnout. Results After controlling for some demographic and working characteristics, transformational leadership style had significantly negative effects on exhaus- tion and disengagement from work of underground coal miners (β =-0.298, -0.201, P 〈 0.01 ). Idealized influence and individualized consider- ation had significantly negative effects on exhaustion (β =-0.216,-0.128, P 〈 0.01 ), and idealized influence also had a significantly negative ef- fect on disengagement from work (β =-0.224, P 〈 0.01 ). Conclusion Promoting group leader' s transformational leadership style, especially ide- alized influence and individualized consideration, can reduce the level of job burnout among underground coal miners.
