摘要
制造业生产一线员工离职率居高不下的现状非常不利于制造业的转型发展。通过对已有文献资料的研究发现工作满意度作为员工产生离职倾向的根本原因具备一定的研究价值和指导意义。国内外工作满意度相关研究对象多为知识型员工,少有对制造业生产一线员工进行的研究。因此,通过对工作满意度的影响因素进行归纳总结,以ERG理论为基础,制定了11项工作满意度测量指标,并以北京某机床厂为例对生产一线员工的工作满意度进行调研发现,"挣到尽可能多的钱"、"工作中的公平待遇"、"自己和家庭的幸福生活"是该机床厂生产一线员工最不满的三项内容。对员工的年龄、学历、岗位进行比较分析发现,新生代员工对"实现自己的理想志向"、"赢得社会名声地位"的期待值明显高于老一辈员工;中专学历员工对这11项期待程度较大专、本科及以上学历员工偏低;不同岗位员工对各项指标的需求强烈程度也存在较大差异。
High turnover rate of front - line manufacturing workers is unfavorable to the development of the transfor- mation and upgrade of Chinese manufacturing industry. Through the analysis of the reference materials, job satisfaction ,which has great influence on the turnover intention, has great research value and guiding significancel We also found that most of the studies focus on knowledge workers, only few are about front - line manufacturing workers. The paper outlines the influencing factors in job satisfaction based on ERG theory, and accomplishes the set of the total eleven job satisfaction measure metrics. Some conclu- sions can be gotten from the job satisfaction survey in a machine tool factory in Beijing. "Earn money as much as possible fair treatment in the work the happiness of oneself and family" are top three big- gest complaints for the research workers. Comparative analysis among different ages, educations and posts show that new generation workers have much higher expectations for "implement one' s own ideal" and "ambitious for social position" than the older workers; workers have graduated from technical see- ondary schools have lower expectations than the ones have graduated from college or junior college; there are big gaps among workers from different posts in these measure metrics.
