摘要
谦卑型领导是"自下而上"领导研究思潮中近年兴起的一个热点话题,其有效性及相应作用机制仍有待开展更多研究予以明确。文章运用结构方程建模和路径分析的统计方法,根据260份有效问卷的调查数据探讨了谦卑型领导对员工建言行为的影响及其作用机制。结果表明:谦卑型领导对员工建言行为具有显著的正向预测作用,并且员工心理安全感能部分地中介上述关系,而员工主动型人格则能通过在该间接路径的第一阶段正向调节心理安全感的中介效应,使得谦卑型领导通过心理安全感的中介作用而促进员工建言行为的间接效应在主动型人格较强的员工身上表现更明显。
Humble leadership is one of the hottest topics emerging in the trend of "bottom-up" leadership research these years. More studies are necessary to figure out its effectiveness as well as the corresponding mechanism. With the survey data from 260 copies of valid questionnaires, this paper investigated the impact mechanism of humble leadership on employees' voice behavior via structural equation modeling and the path analysis technique. The results indicated that humble leadership could positively predict employees' voice behavior, and employees' psychological safety could partially mediate the influence of humble leadership on employees' voice behavior. Furthermore, employees' proactive personality could positively moderate the mediating effect of psychological safety at the first-stage of the aforementioned indirect path, so that the indirect effect of humble leadership on voice behavior via the mediation of psychological safety would be stronger for the employees with higher level of proactive personality.
