经济奖励与个体知识共享意愿——认知风格和知识隐性程度的调节作用 被引量:2

Economic Rewards and Individual Knowledge Sharing Intention— The Moderating Role of Cognitive Style and Tacit Degree of Knowledge

摘要 文章基于期望理论研究经济奖励对个体知识共享意愿的影响,识别认知风格、知识隐性程度及两者的交互对经济奖励与个体知识共享意愿之间关系的调节效应。对400余名知识型员工进行问卷调查,运用分层回归方法对数据进行分析。研究结果表明:经济奖励有助于提升个体的知识共享意愿;认知风格的调节作用得到验证。与创新者相比,适应者对经济奖励更敏感;知识隐性程度的调节作用得到验证。随着知识隐性程度的增加,经济奖励对知识共享意愿的正向影响减弱;认知风格与知识隐性程度的交互的调节作用也得到验证。随着个体认知风格越来越偏向创新者,知识隐性程度越来越高,经济奖励对知识共享意愿的促进作用越来越弱。以上结论有助于组织将对员工的差别化激励内嵌于对不同岗位的差别化激励中,提升经济奖励对知识共享的激励效果。 On the basis of expectancy theory,this paper studies the impact of economic rewards on individual knowledge shar?ing intention,examines how the cognitive style,tacit degree of knowledge and their interaction moderate the relationship between economic rewards and individual knowledge sharing intention. We conduct a questionnaire survey on over 400 knowledge employees,and analyze the data by applying hierarchical regression method. The empirical results reveal that:Economic rewards promote individual knowledge sharing intention,the moderating effect of cognitive style is verified;Compared with innovators,adaptors are more sensitive to economic rewards,the moderating effect of tacit degree of knowledge is verified;As the tacit degree of knowledge increases,the influence of economic rewards on knowledge sharing intention is getting weaker,the moderating effect of the interaction between cognitive style and tacit degree of knowledge is also verified;As individual cogni?tive style is more and more biased towards innovators and the tacit degree of knowledge becomes more and more high ,the promoting effect of economic rewards on knowledge sharing intention will become more and more weak. These conclusions help organizations to embed employee-based incentive plans in post-based ones and thus enhance the promoting effect of economic incentive on knowledge sharing.
