军队某医院护士工作环境对其工作投入的影响

Influence of nurses' practice environment on their work engagement in a military hospital

目的调查军队医院护士工作环境和工作投入的现状,探讨护士工作环境对工作投入的影响,为提高军队医院护士工作投入水平提供依据。方法采用一般资料问卷、护士工作环境量表、护士工作投入量表对北京市某军队医院309名护士进行问卷调查。结果护理工作环境总分为(113.81±18.09)分,各维度按因子分由高到低依次为高质量护理服务的基础(3.93±0.61)分、医护合作(3.88±0.64)分、护士长的能力及领导方式(3.77±0.64)分、护士自身发展(3.60±0.69)分、充足的人力和物力(3.25±0.86)分、护士参与医院事务(3.25±0.90)分。护士工作投入总分为(55.48±9.94)分。护士工作环境中"护士自身发展""高质量护理服务的基础""充足的人力和物力"3个维度对护士的工作投入具有显著预测作用(P<0.01)。结论护士工作环境是护士工作投入的重要影响因素,管理者可通过改善护士工作环境提高军队医院护士工作投入水平。

Objective To investigate the situation of nursing practice environment and nurses practice engagement in military hospital, and explore influ- ence of nurses＇practice environment on their work engagement, in order to provide basis for improving the level of military hospital nurses＂ work engagement. Methods A total of 309 nurses in military hospital in Beijing were investigated with general information questionnaire, Practice Environment Scale （PES） and Utrecht Work Engagement Scale （UWES）. Results The total score of nursing practice environment was （ 113.81 ± 18.09 ）, the different dimension from high score to low were nursing foundations for quality of care （3.93 ± 0.61 ） , physician - nurse cooperation （ 3.88 ± 0.64 ） , nurse managers ability and leadership （3.77 ±0.64） ,development of nurses （3.60 ±0.69） ,staffing and resource adequacy （3.25 ±0.86） ,and nurse participate in hospital affairs （3.25 ±0.90）. The total score of work engagement was （55.48 ± 9.94 ）. Development of nurses, nursing foundations for quality of care and staffing and resource adequacy of nursing practice environment had significant prediction effect on nurses work engagement （ P 〈 0.01 ）. Conclusion Nursing practice environment is an important influencing factor of nurses work engagement. Managers can improve the level of military hospital nurses work engagement through improving the nursing practice environment.
