摘要
基于自我概念理论探讨自恋型领导对员工沉默行为的影响,检验组织自尊的中介效应和控制点的调节作用。通过对74名直接主管和247名员工分阶段和配对调查,实证研究结果表明:自恋型领导对员工沉默行为有显著的正面影响;自恋型领导对基于组织自尊有显著的负面影响;控制点显著地调节自恋型领导对基于组织自尊的影响;基于组织自尊中介自恋型领导与员工沉默行为之间关系。
The black box of the relationship between leader narcissism and employee silence behavior was studied under the theoretical framework of Self-concept theory.Amoderatedmediation mechanism model within such framework that highlights the important influence of organizational was proposed based self-esteem and locus of control.A longitudinal survey study was conducted to investigate a group of enterprises locating at 8 major cities in China.The sample includes 74 direct supervisors and 247 employees.The results show that leader narcissism has a significant and positive effect on employee silence behavior,while organizational based selfesteem mediates such relationship between leader narcissism and employee silence.Simultaneously locus of control moderates the relationship between leader narcissism and organizational based self-esteem.
