摘要
信任是组织中强有效的管理工具,任何信任的行为结果在一定程度上都会表现为组织公民行为,不同类型员工的信任机制在企业中的影响也是有差异的。基于人力资源结构的视角,尝试性地阐明信任机制对组织公民行为的影响。探讨了认知信任、情感信任和系统信任对组织公民行为的作用机理并提出研究假设。通过山西省26家企业的问卷调查对研究假设进行验证,研究结果表明:系统信任对工作型、合同型员工的组织公民行为会产生积极显著的影响;认知信任对知识型员工的组织公民行为具有积极显著的影响;而情感信任对合作型员工的组织公民行为具有积极显著的影响。
Trust is a strong and effective management tool in organizations. Any behavior of trust reflects organizational citizenship. Trust mechanism is one of the important factors for enterprise survival. The trust mechanism of different types of workers has varied impacts on an organization. Focusing on human resource management, this study attempted to clarify the role of trust mechanism in organizational citizenship behavior by exploring cognitional trust, emotional trust and system trust before proposing its own research hypotheses. Questionnaires from 26 enterprises in Shanxi province were analyzed to verify the hypotheses. The results show that system trust has direct positive effect on contract workers and production workers; cognitional trust has direct positive effect on knowledge workers; and emotional trust has direct positiv effect on cooperation workers.
