员工社会网络关系对知识分享行为的影响研究——以某企业研发部门为例 被引量:3

The Impact of Knowledge-employee Social Network Relation on Knowledge Sharing Behavior——A Case Study based on a Company's R&D Department

摘要 文章基于嵌入性理论,以某企业研发部门员工整体社会网络特征和员工知识分享行为为研究对象,通过员工社会网络的构建及员工关系和员工行为特征的测量,利用计量方法把企业员工的关系属性和个人行为属性放入同一经济学模型,探讨员工网络的形成机制及员工知识分享行为的作用机制,研究发现:员工在公司的经历、学历及员工关系对员工网络的形成有显著影响、员工的关系嵌入特征和关系绩效对员工知识分享行为产生显著的正向影响,同时,员工的IT能力对员工的知识分享行为具有调节作用。据此文章提出企业内部通过员工网络关系的改善和IT应用能力的提升,促进员工个人知识分享能力的措施。 This article uses embeddedness theory to research on the relationship between RD employee social network characteristics and employee knowledge sharing behavior(KSB). We constructed the social networks of employee and measure employer's social network characteristics(ESNC) and other variables. Based on econometrics, an economic model is constructed by putting the relational data and attributive data of employee in order to study the formation mechanism of employee network and the mechanism of the impact ESNC on KSB. The findings shows that Personal characteristics have effects on the formation of staff network, employee embedded characteristics(EEC) and employee contextual performances(ECP) both have positive impact on KSB, while employee's IT application capability has a moderate effect on KSB. This study has shed some light on how the company can do to improve the employee's knowledge sharing behavior through both advancement in employee's social network and their IT application capability.
