摘要
目的探讨临床护士职业获益感在组织承诺与工作投入之间的中介作用,并构建结构方程模型。方法采用整群抽样的方法于2016年3—5月间抽取泰安市2家三级甲等医院的临床一线护士496名,采用护士职业获益感量表(NPCBQ),中国职工组织承诺量表(CEOCS)和工作投入量表(UWES)对其进行调查,运用SPSS 13.0和Amos 17.0软件进行统计分析及结构方程模型构建。结果临床护士NPCBQ总分评分为(53.09±6.35)分,CEOCS总分评分为(59.98±5.66)分,UWES总分为(57.29±6.38)分;双变量相关分析显示,工作投入、组织承诺与职业获益感之间均存在正相关(P〈0.01);职业获益感在护士组织承诺对工作投入的影响中起部分中介作用,中介效应为0.2367,占总效应之比为38.07%。结论护理管理者应创造良好的社会及组织支持系统,通过提高职业获益感来提高临床护士的工作积极性。
Objective To explore the mediating role of perceived career benefits between organizational commitment and work engagement in clinical nurses, and build a structural equation model.Methods A total of 496 clinical nurses from two hospitals were selected by cluster sampling and investigated by nurses' perceived career benefit questionnaire ( NPCBQ ) , Chinese employees' organizational commitment scale ( CEOCS ) and Utrecht work engagement scale (UWES). Data were analyzed and the structural equation model was built using SPSS 13.0 and Amos 17.0 software. Results The total score of NPCBQ, CEOCS and UWES was (53.09± 6. 35), (59.98±5.66) and (57.29±6.38), respectively. The bivariate correlation analysis showed that there were positive correlations among work engagement, organizational commitment and perceived career benefit (P〈 0.01 ). The perceived career benefit was a mediator in the relationship between organizational commitment and work engagement, with intermediary effect of 0.236 7, and the ratio of mediating effect to total effect was 38.07%.Conclusions Nursing managers should provide better social and organizational support systems to improve perceived career benefits and work enthusiasm of clinical nurses.
