中医院低年资护士规范化培训管理模式的应用

Application of standardized training mode for junior nurses in TCM hospitals

应用中医院低年资护士规范化培训模式对1-3年中医院低年资护士进行培训。建立“4358”管理模式，注重人文培养，将3年以下的低年资护士分为不同等级，按方案进行为期3年，至少5个大科室的轮转培训。从基本素质、工作胜任力、基本技能、护理文件书写、操作考核、理论考核、继续教育、安全护理管理八个方面进行评估考核。并在培训的管理中运用PDCA循环法、SWOT法、绩效考核评估等方法进行培训管理分析。对中医院低年资护士进行长期性培训、人文教育、层级管理，可以有效提高护士的护理水平，保障医疗护理的安全，增加中医护士的职业认同，对中医院推广普及该模式有一定的现实意义。

Standardized training model for junior nurses with 1 to 3 years experience is used in traditional Chinese medicine hospital. A ＂4358＂ management model is established, and humanistic culture is stressed. Junior nurses with job experience less than 3 years are divided into different grades, and are arranged to receive at least 3 years training in more than 5 major departments. They are evaluated from 8 aspects, including basic quality, job competence, basic skills, nursing documents writing, operation assessment, theory assessment, continuing education and nursing safety management. PDCA circulation method, SWOT method, and evaluation of performance appraisal are applied in the analysis of training management. Long-term training, humanities education, hierarchical management to junior nurses in traditional Chinese hospital could improve the nursing skills, ensure nursing safety, increase nurses＇ professional identity. This study shows the practical significance of popularizing this model to other traditional Chinese medicine hospitals.
