心理契约、知识共享与高校科研团队创新绩效

Psychological Contract,Knowledge Sharing and Innovation Performance of Scientific Research Team in Colleges

文章基于文献研究与实际调研,建立了包含知识共享意愿和心理契约(交易型心理契约和关系型心理契约)以及高校科研团队创新绩效之间相互关系的结构方程模型,通过收集来自江苏省高校科研团队成员的问卷调查数据,对本研究提出的假设进行检验。研究结果显示:关系型心理契约、利他主义、团队目标和成员异质性对高校科研团队创新绩效之间存在显著正相关关系,变革型领导对高校科研团队创新绩效影响并不显著;交易型心理契约对科研团队创新绩效存在显著负相关关系,成员异质性与关系型心理契约负相关,与交易型心理契约正相关。研究成果客观刻画了知识共享意愿与心理契约对创新绩效的影响路径及作用机理,将为激励高校科研团队创新绩效提供理论依据与指导。

Based on the document and practical research, the paper establishes the relevant structural equation model including knowledge sharing intention, psychological contract（transactional and relational type）, and college team innovation performance mechanism. We test the proposed hypothesis with the questionnaire survey from colleges and universities research team members of Jiangsu province. The results show that relational psychological contract, altruism, team goal and member heterogeneity have significant positive effect on college research team innovation performance, while transactional psychological contract has significant negative effect on scientific research team innovation performance. Membership heterogeneity has a negative effect on relational psychological contract, but a positive effect on transactional psychological contract. The research findings describes objectively about effect path and action mechanism of knowledge sharing intention and psychological contract on innovation performance. It will supply theory basis and direction to stimulate college team innovation performance.
