摘要
知识型员工是促进科技型企业创新的重要力量,心理契约与组织公平对知识型员工组织公民行为的产生和创造力的发挥产生重要作用。对科技型企业知识型员工样本的统计分析结果表明:在知识型员工中,心理契约对组织公民行为有显著影响,心理契约的两个维度即交易契约和关系契约均对组织公民行为产生显著的积极影响。组织公平的两个维度即分配公平和程序公平均对交易契约、关系契约与组织公民行为的路径关系起到显著的正向调节作用。在管理实践中,应不断完善工作设计提升员工成就责任感知水平,高度重视组织决策制度安排和创新绩效激励,开展公正无偏的上下级互动,将组织公民行为纳入知识型员工评估项目,促进知识型员工与企业形成共同期望。
Knowledge staff is an important force to pJ:omote the innovation of technological enterprises, psychological contract and organizational justice plays an important role in the generation of organizational citizenship behavior and creativity of knowledge staff. We perform statistical analysis of the sample of knowledge staff in technological enterprises. The results showed that: in the knowledge staff, the psychological contract has a significant influence on organizational citizenship behavior, the two dimensions of psychological contract namely the transaction contract and relational contract have significant positive impact on organizational citizenship behavior. The two dimensions of organizational justice, namely, distributive justice and procedural justice have a significant positive effect on the relation- ship between transaction contract, relational contract and organizational citizenship behavior. In the management practice, we should constantly improve the work design to enhance the level of employee achievement responsibility. Attach great importance to organizational decision making system arrangement and innovation performance incentive. Carry out impartial and unbiased interaction between the upper and lower levels. Organizational citizenship behavior will be included in the evaluation of knowledge staff. Promote knowledge staff and enterprises to form a common expectation.
