摘要
文章在回顾以往研究的基础上,结合知识经济的时代背景,以知识型员工为研究样本,通过对北京、上海两地的高新技术企业的员工进行问卷调查。运用方差分析、相关分析和回归分析等研究方法,将组织承诺引入组织职业生涯管理与敬业度的关系研究中,试图探讨组织职业生涯管理、组织承诺与敬业度的关系。结果表明:男性与女性在组织承诺和职业生涯管理方面具有显著的差异,女性的职业生涯管理和组织承诺水平比男性低;学历、工龄和年龄在组织职业生涯管理、敬业度和组织承诺的差异并不显著;组织职业生涯管理、组织承诺与员工敬业度呈现正相关关系,同时组织承诺在二者关系中起完全中介作用。
This study based on the review of previous studies, combined with the background of knowledge economy, knowledge workers as samples, through the high and new technology enterprise of Beijing and Shanghai staff questionnaire investigation. Using analysis of variance, correlation analysis and regression analysis and other research methods, introduce the organizational commitment of the relationship between organizational career management and engagement, trying to explore organizational career management, the relationship between organizational commitment and engagement. The results showed that, male and female in the aspect of organizational commitment and career management has significant differences, career management and organizational commitment level of the women less than men; education, length of service and age in the organization career management, engagement and organizational commitment of the difference is not significant; organizational career management, organizational commitment and employee engagement present positive correlation, and organizational commitment in the relationship between the two fully mediated role.
