摘要
基于心理所有权理论,以58个团队主管和229个团队成员样本为调研对象,构建并验证了感知知识所有权-领地行为-知识创新(知识集成和知识创新)作用机制模型。结果表明,感知知识所有权、领地行为对知识创新过程的影响机制存在差异性:①感知知识所有权对知识集成具有显著正向影响,而对知识创造具有显著负向影响;②领地行为在感知知识所有权对知识集成和知识创造的影响中起中介作用;③团队心理安全调节感知知识所有权与知识领地行为的关系。高团队心理安全可以减弱感知知识所有权对领地行为的正向影响,低团队心理安全有助于增强感知知识所有权对领地行为的正向影响。团队心理安全在一定程度上调节了领地行为对感知知识所有权与知识集成和知识创造的中介作用。
Based on the theory of psychological ownership,this study establishes and verifies the mechanism model of perceived knowledge ownership-territorial behavior-knowledge innovation(knowledge integration and knowledge innovation),using the data gathered through a survey 58 team leaders and 229 team members' valid samples.The research results show that there are differences in the process mechanism of knowledge innovation.The perceived knowledge ownership has a significant positive impact on the integration of knowledge and has a significant negative impact on knowledge creation.The territorial behavior plays a mediating role between the perceived knowledge ownership and knowledge integration knowledge creation.Team psychological security moderated the relationships between the perceived knowledge ownership and the territorial behavior.High team psychological security can weaken the positive impact of perceived knowledge ownership on territory behavior,and low team psychological security has the positive impact of the perceived knowledge ownership on the territory behavior.To a certain extent,the team psychological security regulates the intermediary role of the perceived knowledge ownership and knowledge integration knowledge creation.Team psychological safely,the mediating effect of territorial behavior between knowledge ownership and knowledge awareness integration will be weak.Team psychological safely,the mediating effect of territorial behavior between knowledge ownership and knowledge creation have stronger perception.
