摘要
建言行为是员工参与管理的主要形式之一。从资源保护理论视角研究中国背景下员工促进性建言和抑制性建言分别对个体任务绩效及周边绩效的影响,在此基础上引入本土化元素——上下级关系作为调节变量。通过对269名员工进行问卷调查,运用结构方程模型和层级回归方法对样本数据进行统计分析,结果表明,两种建言行为对两种绩效均有积极影响,上下级关系对抑制性建言与两种绩效之间关系均有正向调节作用,但对促进性建言与两种绩效之间关系均没有调节作用。
Voice behavior is one of the main forms of employees participating in the management. Under the Chinese context, the impacts of employee,s promotive voice and prohibitive voice on individual task performance and contex-tual performance are studied from the perspective of conservation of resources. On this basis, a local element, super-visor-subordinate guanxi, is introduced as the moderator. A questionnaire survey is carried out of 269 Chinese em-ployees ,and the structural equation model and hierarchical regression are used to analyze the sample data. It is shown that both the promotive voice and prohibitive voice have positive influence on the task and contextual perform-ance. Guanxi plays a positive moderating role between the prohibitive voice and the two types of performances, but has no effect on the relations between the promotive voice and both performances.
