摘要
本文基于自我验证理论研究了威权领导对员工主动性行为的影响及其作用机制。对106个团队的主管和员工进行数据配对与跨层次分析,结果显示:威权领导对关怀型伦理气氛和员工主动性行为均有显著负向影响;关怀型伦理气氛中介了威权领导与员工主动性行为之间的关系;互动公平在威权领导与关怀型伦理气氛之间具有调节作用。
This article drawing on the self-verification theory, aims to make a thorough inquiry and examine the influence of authoritarian leadership on employee proaetive behavior. This is a cross-level analysis based on the directors and employees from 106 teams paired data. The results show that: authoritarian leadership has negative influence on proac- tive behavior and caring ethical climate, caring ethical climate has mediating effect on the relationship between authori- tarian leadership and proactive behavior, interactive justice moderates the relationship between authoritarian leadership and caring ethical climate.
