Organizational Justice Effects on Employee Silence:Mediation in Subordinate Relationship

组织公平与员工沉默之间的关系如何?组织公平是否通过上下属关系影响员工沉默?针对这两个问题选取200名在职员工进行问卷调查,以SPSS16.0和AMOS17.0软件对数据进行处理,结果表明:组织公平与员工沉默呈显著负相关,且组织公平的三个维度程序公平、分配公平和互动公平均与员工沉默存在显著的负相关,三个因素的显著负向预测员工沉默行为;上下属关系中仅情感连带可负向预测员工沉默;情感连带在分配公平与员工沉默之间起着完全中介作用,而在程序公平与员工沉默、互动公平与员工沉默之间只起到部分中介作用。表明组织公平是通过上下属关系对员工沉默发生影响的。

In order to answer the two questions ＂What is the relationship between organizational justice and em-ployee silence＂ and ＂Does organizational justice affect employee silence through employee relation＂, this study se- lects 200 employees to conduct a questionnaire survey and processes the relevant data via SPSS16.0 and AMOS17.0 software. The results show that organizational justice and employee silence present a significant negative correlation while the three dimensions of organizational justice, i.e., procedural justice, distributive justice and interactive jus- tice, present a significant negative correlation with employee silence, and those factors can negatively predicts em- ployee silence; of subordinate relationship, only emotional joint can negatively predicts employee silence; and that emotional joint plays a full mediating role while just playing a partial mediating role between procedural justice, in- teractive justice and employee silence. And these results indicate that organizational justice influences employee si- lence through subordinate relationship.
