摘要 青年教师发展是我国建设世界一流师资队伍中的一个薄弱环节。本文通过对15所高校的调研发现,由于社会及大学内部存在"制度失范",造成处于精英阶层的青年教师在行动策略与发展走向中面临经济刚性供给不足、科研超负荷运转、发展培训缺失、利益诉求不受重视等问题。这就要求政府和高校实现"量化与优化并重"的高校薪酬分配;建立人本化的"梯次差异"考核制度;形成"学术合作与流动"的激励机制;吸纳青年教师参与学校的政策决议机制等一系列改革。 The young teachers' development is a weak link in the construction of world-class teachers in our country. Based on the investigation of 15 universities, this paper analyzes the current situation and difficulties of the young teachers' development in China, and discusses the institutional reasons and the reform path. This paper holds that the institutional anomie between the society and the universities has caused many problems in the young teachers' actual action strategy and development trend, such as education capital depreciation, overloaded-research, the lack of professional development training and interests. Thus the government and universities should take some reform measures to promote the young teachers' development, such as the quantization and optimization simultaneous salary mechanism reform, the humanization echelon difference assessment system establishment, the formation of the support and incentive mechanism with academic cooperation and mobility, the absorbing of young teachers" participation in the university policy decision process and so on.
