摘要
道德建设是企业实现可持续发展的关键因素,然而在组织中,个体发生非伦理行为的现象却层出不穷。因此,如何激发员工道德意识,增加道德行为就显得至关重要。文章从个体工作行为倾向出发,探讨了自我领导对个体非伦理行为的约束机制。通过问卷调查获取了330份配对样本数据,结果表明,问责部分中介了自我领导和非伦理行为之间的关系;法规型伦理氛围对问责和非伦理行为起到调节作用,即当法规型伦理氛围较高时,问责对非伦理行为的约束作用更强。文章研究的结果有利于深入了解员工约束自身不道德行为的心理机制,并从内在动机的角度为组织提供员工伦理行为规范与管理的有效途径。
Ethics is the key factor for the enterprises to achieve sustainable development. However, the phenomenon of individ- ual unethical behavior occurs frequently in the organization. Therefore, it is very important to motivate employees＇ moral conscious-hess and to induce their ethical behavior. In this paper, we discuss the negative effect of self-leadership on unethical behavior. We collected 330 paired sample data and the results showed that accountability partially mediated the relationship between self-leader- ship and unethical behavior. Law and code climate moderated the relationship between accountability and unethical behavior. When law and code climate is high, the effect of accountability on unethical behaviors is stronger. The results of this study are conducive to the in-depth understanding of the inner mechanism of employees, and provide an effective way to regulate and manage employees＇ ethical behavior from the perspective of intrinsic motivation.
