医院员工的满意度现况与影响因素分析——以普宁市人民医院为例

Analysis and Influencing Factors of Hospital Employee Satisfaction:A Case Study of Puning People's Hospital

目的通过调查粤东一家三甲医院的员工满意度现况,探讨医院员工满意度主要影响因素,为减少医院人才流失,提高医院管理和服务水平提供对策。方法结合地区实际,应用专家咨询法,制定满意度调查量表,并采用整群抽样的方法选取医院各部门员工进行问卷调查,用SPSS 19.0统计软件进行分析。结果医院员工的总体平均满意度得分为3.82分(满分5分),其中满意度得分最高的是"科室领导方式和工作方法",满意度得分最低的是"薪酬计算方法";医院员工的开放性问题共收集到员工提出建议和意见134条;除"薪酬发放的准确和及时"外,医疗业务科室的医院员工满意度普遍要低于非医疗业务科室的。结论提高医院员工满意度应从外部和内部联合作用。外部通过政府加大医疗投入和完善医疗立法,新闻媒体予以正确舆论导向;内部通过完善薪酬绩效体系,推行公平公正的激励制度,健全工作安全保障、丰富员工健康关怀举措,优化员工培训形式。

Objective The study was to find the fact of employee satisfaction and analyze the key factors of employee satisfaction in a tertiary hospital in the northeast of Guangdong Province, and provide solutions to reduce the brain drain and improve the level of hospital administration and service. Methods According to the actual conditions in the area and the re- sults of the Delphi method, make a satisfaction survey scale. And the survey took the employee from various departments as objects of study by using cluster sampling. All the data was with SPSS 19.0 for statistical analysis. Results The overall em- ployee satisfaction reached 3.82 points （ out of 5 points） ; The highest satisfaction was the department leadership and working methods, the lowest was the pay calculation. The open questions collected 134 suggestions and comments. Except the timeli- ness and accuracy of the pay, the employee satisfaction of medical department was lower than the non - medical. Conclusion We should improve the employee satisfaction from the inner and the outer ways. The outer is make an appear for the gov- ernment to increase the investment in health care and improve the medical legislation as well as the media to uphold correct spin control. The inner is to improve the pay perfol^nanee system, to implement the equity incentive system, to Improve work safety and health care initiatives and to optimize the employee training form.
