摘要
为了研究有感领导对建筑施工不同经验工人群体不安全行为的影响,采用问卷调查方法,以群体安全氛围为中介变量,建立了多群组结构方程模型(SEM),并运用AMOS软件分析了有感领导核心四要素(能见度、关系、对工作团体的投入、主动管理)对群体不安全行为的影响及路径系数。结果表明:有感领导对经验缺乏的新工人群体的影响均大于老工人群体;对新工人群体,能见度和主动管理对其不安全行为影响较大,路径系数分别为0.654和0.639;而对老工人群体,关系和对工作团体的投入对其影响较大,路径系数分别为0.577和0.561。因此,在实施有感领导管理时,面对不同经验工人群体,应该因人而宜,以实现更加有效的管理。
This paper intends to make an investigation and analysis of the behaviors of the front-line workers of some construction sites in Shaanxi. In the paper,we have analyzed the reliability and efficiency of the survey data by using a questionnaire survey and SPSS 19. 0 software. The results we have gained indicate that both of them have come up to the predicted demands in investigating the impact of the demonstrative role of the leadership on the unsafe behaviors of the workers with different experiences on the construction sites. And, then, the paper has established the multi-group SEM model with the group safety atmosphere as the mediator variable,so as to analyze the impact and the method coefficient of the four key factors( the contact frequency,the actual relationship,the input of the leaders into the work group,and the actual active management) on the group unsafe behaviors via the AMOS software. The results show that the channel coefficients of the four key factors in the new workers' group and that of the senior workers should be respectively equal to 0. 654, 0. 639,0. 564,0. 625 and 0. 555,0. 577,0. 561,0. 486,respectively.More specifically speaking,a greater impact can be found due to the more contact and active management from the point of view of the leading group whereas greater influence can be found by the senior workers on the unsafe behaviors of the young workers than the impact of the new workers on the old ones. At the same time,we have also found there may exist four channels for such unsafe behaviors to influence the safety atmosphere,that is,the leaders' contact with the workers,the active management,the closer relation with each other and the safety atmosphere,on the condition that the crucial ratio of the four channels of interaction should be greater than 1. 96. Therefore,it is necessary for the leaders to adopt different active measures to deal with the workers with different working experiences in order to heighten their running role.When dealing with the new workers,the leading members should understand that the aforementioned four aspects should be integrated together,with great attention to be paid to the mutual contact with each other and practice of active advice and guidance.What is more,the leading members should focus themselves on the information sharing and establishment of frank and friendly relation both with new and old groups of workers.
