绩效考核者构成对义务教育教师绩效薪酬偏好的影响

摘要 围绕义务教育教师绩效考核者构成及其影响,在对333名义务教育教师问卷调查基础上,运用回归分析和结构方程模型,检验教师绩效考核者构成及其对各类绩效考核者的信任、对教师绩效薪酬偏好的影响机理。研究证实,按照从高到低的顺序,各类考核者对绩效考核结果的实际影响依次为:校长考核、主管考核、同事考核、教师自我考核,而各类考核者对教师绩效考核结果的潜在影响依次为:同事考核、校长考核、自我考核、主管考核。绩效考核者构成通过考核系统认同影响教师对绩效考核的满意度,显著地影响教师对绩效考核系统的认同,并在考核系统认同中介下影响对考核者的信任;考核者构成在考核系统认同、考核者信任中介下影响教师绩效薪酬偏好。 Centered around the evaluators composition and its effects on compulsory education teachers, based on a questionnaire survey of 333 compulsory education teachers, using regression analysis and struc- tural equation model, this research tests the influence mechanism of evaluators composition on the organiza- tional trust of evaluators and preference of pay for performance. This research confirms that there is a de- scending order in the actual influences of evaluators on the teacher performance appraisal, i.e. from the principals assessment, to the supervisors assessment, to colleagues assessment, and to teachers self-assess- ment; the order of the potential impact of evaluators is from the colleagues assessment, to the principals as- sessment, to the teachers self-assessment, and to the supervisors assessment. The evaluators composition sig- nificantly affects the teachers' identity with the appraisal system and their trust in the organization of evalua- tors in the appraisal system. Thus, teachers' preferences of pay for performance are devastatingly affected by evaluators composition under the mediation of identity with the appraisal system and organizational trust of evaluators.
