摘要
以997名医生为研究对象,采用实证方法考察了中国医生工作满意度及组织公民行为的维度构成,继而以医患关系为自变量、以工作满意度为中介变量,检验了二者对组织公民行为的影响。结果表明,紧张的医患关系对医生的工作满意度及其组织公民行为各维度均有显著负向影响。工作本身满意度、工作晋升满意度在医患关系与尽责行为之间起到部分中介作用;工作晋升满意度、组织管理满意度在医患关系与运动员精神之间起到部分中介作用;工作晋升满意度、组织管理满意度、执业环境满意度在医患关系与公民道德之间起到完全中介作用;工作晋升满意度、工作回报满意度、组织管理满意度在医患关系与利他主义之间起到部分中介作用。医患关系的改善对于提高医生的工作满意度,进而增进其整体工作绩效具有重要作用。
Based on a sample of 997 physicians and by using empirical research methods, this paper investigates the structure dimensions of Chinese physicians' job satisfaction and organizational citizenship behavior, and then uses doctor - patient relationship (DPR) as independent variable, job satisfaction as mediator variable, the effect of these variables on organizational citizenship behavior is discussed. The results indicate that DPR has significant negative impact on each dimension of job satisfaction and organizational citizenship behavior, respectively. Work satisfaction and promotion satisfaction partially mediate the association between DPR and conscientiousness, and promotion satisfaction and supervision satisfaction partially mediate the relation between DPR and sportsmanship, while promotion satisfaction, supervision satisfaction and environment satisfaction fully mediate the association between DPR and civic virtue, and promotion satisfaction, reward satisfaction and supervision satisfaction partially mediate the relation between DPR and altruism. Therefore, DPR improvement has a great potential to enhance physicians' job satisfaction, and then promote their job performances.
