基于组织信任和组织政治知觉的变革型领导研究 被引量:3

摘要 变革型领导对员工工作态度的作用不是简单的直接影响,而是会受到一些情景变量的作用,具有权变性。文章引入组织信任和组织政治知觉两个中间变量,探讨其中的中介和调节效应,建立变革型领导与员工工作态度关系的被调节的中介效应模型。通过对湖南省的251名企业员工的问卷调查,收集变量数据,对建构的理论模型进行检验。研究表明:变革型领导不仅对员工工作满意度和离职倾向具有直接显著影响,而且还通过组织信任对员工工作满意度和离职倾向产生间接显著影响,组织信任在变革型领导影响员工工作满意度和离职倾向的关系中起部分中介作用。组织政治知觉调节变革型领导经由组织信任对员工工作满意度和离职倾向产生间接效应。在统计分析的基础上进一步提出了对管理实践的启示以及对未来的研究展望。 Transformational leadership was not a simple factor influencing the employees' working attitude straightforward, but a contingency factor, being affected by some situational variables. This work introduced organizational trust and perceptions of organizational politics the two variables, to explore their mediation and regulating effect, and to establish a model in which the relationship between transformational leadership and employees' work attitude was regulated by the mediators. Based on the questionnaire survey on employees of 251 enterprises in Hunan province, the variable data was collected, and the theory model constructed was tested. The results showed that transformational leadership not only had a direct significant influence on employees' job satisfaction and turnover intention, but also exerted an indirect significant influence on them through organizational trust, in which the organizational trust played a partial mediating role. The perceptions of organizational politics adjusted the indirect effect of transformational leadership via organizational trust on job satisfaction and turnover intention. On the basis of statistical analysis the revelation to management practice and the prospect for future research were further proposed.
