摘要
随着企业商业丑闻的频繁爆发,伦理型领导研究再次得到管理学者的广泛关注。由于中国文化的特殊性,本土企业的伦理型领导是一个多维度的复杂构念,有必要基于中国本土情景就伦理型领导的结构特征及其作用机制进行深入探讨。本文以中国儒家伦理思想为框架,从复杂领导理论的角度,通过对典型案例企业的深入分析,发现:(1)中国企业伦理型领导包含德行修养、人文关怀和行为问责三个维度,不同层级领导在三个维度上的表现形式有所差异;(2)不同层级伦理型领导存在自上而下的渗透效应,高层伦理型领导的影响由上至下、层层涓滴,通过中间层次的直线伦理型领导对基层员工发挥作用;(3)员工行为对伦理型领导产生自下而上的倒逼效应,即员工的言论、期望会提高领导的道德意识,从而推动不同层面伦理型领导的重塑。
With the frequent burst of business scandals, the study on ethical leadership wins at-tentions from management scholars again. Embedded in Chinese traditional culture, Chinese ethi-cal leadership is a multi-dimensional construct. Therefore, it is necessary to conduct a research on its structure and functioning mechanism in Chinese context. Based on Chinese Confucian culture and complexity leadership theory , this paper employs case study method to carry out this study. The results show: ,Chinese ethical leadership is a three-factor construct, namely virtue cultiva-tion , humanistic care and behavioral accountability. Leaders of different levels perform slightly different in the three dimensions; ,there exists top-down spillover effect which means that top ethical managers exert influence on employees through the middle ethical managers; ,there exi-sts bottom-up backward mechanism which means that employees can exert influence on top ethi-cal managers and middle ethical managers with their remarks and expectations, thus reshaping ethical leadership at different levels.
