独立学院教师工作满意度研究——基于人口学和组织学特征的差异比较 被引量:1

摘要 探讨独立学院教师工作满意度及其在人口学和组织学特征上的差异具有现实意义。在借鉴前人研究的基础上,修订形成"教师工作满意度评价量表"。用该量表对广东省某独立学院一线专职教师进行调查,研究发现:该校教师工作满意度处在中等略偏上的水平。从各个维度看,调查对象的人际关系满意度和工作本身满意度较高,而薪酬福利和职业发展满意度比较低,特别是职业发展满意度显著低于理论中间值。从人口学特征和组织学特征进行比较,女性的满意度高于男性,未婚者高于已婚者。不同年龄、学历、职称人员的满意度呈现出"U"型关系,即年龄在30~40岁、硕士学历和中级职称者的满意度低于其他同一比较人群。工作年限则与工作满意度线性负相关。文章最后就提升独立学院教师工作满意度提出若干现实建议。 It is of practical significance to explore the relationship between independent college teachersJ job satisfaction and the demographic and histological characteristics. On the basis of previous research, Teachers1 Job Satisfaction Scale is made and used to investigate first line full-time teachers in an independent college in Guangdong. It is found that teachers ? job satisfaction is at a slightly upper middle level. While their interpersonal satisfaction and job satisfaction are higher, their pay and welfare satisfaction and career development satisfaction are relatively low. In particular, their career development satisfaction is significantly lower than the theoretical value. Comparing from demographic and histological characteristics, female teachers ’ satisfaction is higher than male teachers, and unmarried teachers are higher than married ones. Their level of satisfaction demonstrates a “ U” shape according to different age, education level and professional ranks. That means teachers of 30-40 years old, with master's degree and intermediate professional rank are lower than those of the other group concerning the sense of satisfaction. Their working time is in negative correlation with their job satisfaction. Finally, some practical suggestions on how to improve the job satisfaction of teachers are put forward in independent colleges.
