Establishment and application of dynamic post management system of pediatric nursing

摘要 目的 探讨儿科护理人力资源不足的动态管理方法.方法 根据护士能级,采用同层级调配、轮岗强训,根据不同岗位需求,完成新入职护士培训后进行新生儿转运、急诊、ICU的轮训,完善临床岗位配置.采用自行研制的问卷,分别从苏州大学附属儿童医院32个护理单元随机抽取5名护士和5名医生进行满意度测评.结果 通过技能的强化训练及调整,人力结构趋向合理;儿科护理岗位动态管理体系实施后,医护人员对护理人力资源管理的满意度提高,实施前后比较差异有统计学意义(P<0.05).结论 护理人力配比结构直接影响护理质量、患者满意度及医务人员的满意度.优化结构可以提高护理安全及提升护士队伍的稳定性. Objective To explore the dynamic management methods of pediatric nursing with limited human resources.Methods Nurses within the same ability level were deployed within the level and were trained intensively by job rotation. According to different job needs, after completion of induction training, new nurses were trained rotationally on neonatal transport, emergency and ICU, so as to improve clinical post allocation. Five nurses and five doctors were randomly selected from the 32 nursing units in the Children′s Hospital of Soochow University and were surveyed by self-designed questionnaire about their satisfaction degree. Results The manpower structure tended to be more reasonable with intensive skill training and adjustment;after implementation of dynamic post management system of pediatric nursing, medical staffs′ satisfaction toward nursing human resource management was significantly improved (P〈0.05).Conclusions Nursing manpower ratio structure directly affects nursing quality, patients′ satisfaction and medical staffs′ satisfaction. Optimizing the structure improves nursing safety and stability of the nursing team.
