摘要
团队规模与绩效的关系是组织管理中的一个经典话题,但以往研究结果却并未达成一致。鉴于此,本研究引入数值仿真和问卷调查两种方法,考察了团队规模与管理绩效的关系,以及团队冲突的调节效应。基于团队过程与效率理论和信息/决策理论,首先建立了团队规模、团队冲突和管理绩效之间关系的数学模型。数值仿真结果显示,团队规模与管理绩效之间的关系依赖于团队内的冲突水平。对94个工作团队进行数据分析,结果显示:团队规模与管理绩效之间呈现倒U形的曲线关系;团队冲突调节团队规模与团队绩效的关系。本研究从冲突管理视角探讨了团队规模的合理设计问题,丰富了组织设计的理论与方法。
The relationship between team size and team management performance is a hot topic in management field, but the results of such relationship is mixed. To address this issue, this paper conducted two studies to examine the relationship between team size and management performance, and the moderating role of team conflict. Drawing on team process and productivity theory and information/decision-making perspective, we firstly built a mathematical model which captured the relationship among team size, team conflict and management performance. The numeric simulations revealed that the relationship between team size and management performance was contingent on team conflict. The survey study based on 94 teams further supported this conclusion. These findings provide new insights into the relationship between team size and management performance.
